Variable Pay Reduced for Senior Bands

Tata Consultancy Services (TCS) has reduced quarterly variable pay for employees in its mid and senior-level bands for the April-June quarter, with eligible employees receiving an average of 60-70% of their variable pay.

The latest payout is lower than the previous two quarters, when employees in these bands received average payouts of up to 80%. However, it remains significantly above the 20-40% levels that were seen for nearly two years until Q1 FY26.

Junior Employees Retain Full Payout

The reduction has primarily affected mid and senior-level employees. Junior employees, who account for a substantial portion of TCS’s workforce, have continued to receive 100% of their quarterly variable pay.

The differentiated payout structure reflects the company’s practice of linking incentives for higher employee bands more closely with business performance and profitability.

For some senior employees, the latest reduction represents a substantial decline from the previous quarter. One employee cited in the report said their variable pay had fallen by around 30-35%.

Margin Pressure Behind the Move

The lower payout comes as TCS manages pressure on its operating margins while continuing to invest in artificial intelligence and other strategic capabilities.

TCS reported an operating margin of 24% in Q1 FY27, a sequential decline of 130 basis points. The quarter also coincided with the rollout of annual salary increments for its global workforce.

TCS Chief Financial Officer Samir Seksaria said annual increments had a 170-basis-point impact on margins during the quarter. The company partly offset the pressure through currency benefits, operational efficiencies and other optimisation measures.

AI Investments Add to Cost Pressure

The IT services industry is currently facing an uncertain demand environment, while the rapid adoption of AI is creating both opportunities and pressure on traditional technology services.

TCS has been investing heavily in AI capabilities and partnerships as it prepares for changes in how technology services are delivered. The company has indicated that it intends to continue investing in capabilities that can strengthen its long-term competitiveness rather than focusing exclusively on short-term margin expansion.

This creates a balancing act between maintaining profitability, rewarding employees and funding new technology initiatives.

Office Attendance Also Linked to Variable Pay

TCS also links quarterly variable pay to its office-attendance policy.

Employees recording at least 85% office attendance are eligible for their full variable pay. Those with attendance between 75% and 85% can receive up to 75% of the payout, while employees with 60-75% attendance receive 50%. Employees below 60% attendance are reportedly not eligible for the quarterly variable allowance.

The policy is aligned with TCS’s five-day work-from-office approach.

A Different Approach Across Employee Levels

The latest payout decision highlights the different way TCS is managing compensation across its workforce. While junior employees have retained their full quarterly incentive, mid and senior employees are seeing payouts adjusted in response to business conditions.

The move also follows a similar trend at rival Infosys, which reduced its average Q1 variable payout to 70% from 80% a year earlier.

For senior employees, the reduction could make variable compensation an increasingly important indicator of how IT companies are balancing cost pressures with investments in AI and future growth.
